recruiter

The first thing recruiters notice

Within the first few seconds, a recruiter forms an impression of a resume based on three things: how it looks, what they see at the top, and whether the words feel natural. Most resumes that have been heavily ATS-optimized fail at least one of these.

The look issue is usually about density. When candidates try to include every keyword, the resume often becomes cluttered. Bullet points get longer. Skills sections turn into walls of text. The formatting that looked clean before now looks like it was written by a machine trying to answer a checklist.

What recruiters want to see at the top is a clear, immediate answer to “who is this person and can they do this job?” A good summary does that in two sentences. A keyword-stuffed paragraph with fifteen buzzwords does not. It signals effort put in the wrong direction.

When keyword optimization reads as red flag

Recruiters recognize keyword stuffing. When a resume contains phrases like “results-oriented project management professional with proven track record of utilizing cross-functional collaboration to drive synergistic outcomes,” it does not read as qualified. It reads as someone who has no idea how to write.

More specifically, it reads as someone who is trying to fool a system rather than communicate value. That is a concerning signal about how a person thinks. Strong candidates describe what they did concisely and specifically. They do not reach for jargon to hit a score.

There is also a competence signal issue. Over-generic language suggests that the person does not have specific accomplishments worth describing. Strong candidates know their wins. They say “reduced onboarding time from six weeks to three by restructuring the training schedule” not “implemented process improvements resulting in operational efficiency gains.”

What recruiter-friendly resumes actually look like

The resumes that get strong recruiter attention share certain qualities that have nothing to do with ATS match scores. They are specific about what the person did and what resulted from it. They are written in plain, direct language. The most relevant experience appears first.

They also read as if a real person wrote them. There is a natural voice. The bullet points vary in structure. The summary reflects how the candidate actually thinks about their work. These are qualities that cannot be gamed with a tool.

Crucially, these resumes make a recruiter’s job easy. The recruiter is trying to answer: can this person do the job we need to fill? A well-written, specific resume answers that question quickly. A keyword-dense one forces the recruiter to work harder to find the answer, which usually means they do not.

The skills section trap

One of the most common signs of ATS over-optimization is a skills section that lists every possible keyword without context. Fifteen to twenty skills in a comma-separated list, including things like “Microsoft Word,” “communication,” and “leadership” alongside “AWS” and “machine learning.”

Recruiters look at this and feel very little. Skills listed without context do not tell a story. What they want to see is evidence that you used the skills to accomplish something. That evidence belongs in your work history, not in a list that anyone could claim to have.

A better approach is to keep your skills section focused on genuinely relevant technical skills and certifications, three to eight items that are specifically relevant to your target role. Then demonstrate those skills in your work history through specific, quantified bullet points.

What actually makes recruiters call candidates

Recruiters call candidates when they read a resume and immediately understand why that person is a good fit for the role. That understanding comes from relevance and specificity, not from keyword matching.

Relevance means your most recent experience clearly relates to what the role requires. Specificity means you have described what you did in enough detail that the recruiter can visualize you doing the job. Together they create a picture of the candidate that makes the next step obvious.

The single biggest factor that determines whether a recruiter makes a call is whether they believe the candidate can do the job. Keywords are a proxy for relevance. Specificity and accomplishment are direct evidence of it. Invest your energy in the evidence.

Read next

ATS Resume Checker Tools Compared: What Actually Works

How to Write an ATS-Friendly Resume That Actually Gets Read

What Recruiters Actually Do With Your Resume in the First 10 Seconds

Frequently Asked Questions

Do ATS resume checkers actually work?

ATS checkers are useful for spotting keyword gaps before you apply, but they measure surface signals, not genuine fit.
